Is It “Fully Involved” or “Forced to Operate”? ——The Influence of Self-regulatory Modes on Individual Creativity

摘要: 通过关注员工的心理动机倾向,以调节模式理论、社会认知理论和资源保存理论为依据,探讨了自我调节模式对个体创造力的影响路径和边界条件。基于对106个团队535份配对问卷进行分析,实证结果发现:自我调节运动模式和自我调节评估模式均正向影响个体创造力,创造力过程投入在自我调节模式与个体创造力关系中起中介作用;自我调节运动模式/自我调节评估模式对创造性过程投入的影响均受到团队时间压力的跨层调节作用。团队时间压力对自我调节运动模式与创造性过程投入的关系存在正向调节效应,而对自我调节评估模式与创造性过程投入的关系存在负向调节效应。从动机视角揭示了调节模式对创造力的影响机制,为团队激活下属工作动机提升创造力提供借鉴。

Abstract: By focusing on the psychological motivation tendencies of employees,this study explores the impact paths and boundary conditions of self-regulatory modes on individual creativity based on regulatory mode theory,social cognition theory and conservation of resources theory.Based on the analysis of 535 matched questionnaires from 106 teams,the empirical results showed that both locomotion self-regulatory mode and assessment self-regulatory mode positively affect individual creativity,and creativity process engagement plays a mediating role in the relationship between self-regulatory modes and individual creativity.The impact of locomotion self-regulatory/assessment self-regulatory mode on creative process engagement was influenced by the cross level moderating effect of team time pressure.There was a positive moderating effect of team time pressure on the relationship between locomotion self-regulatory mode and creative process engagement,while there was a negative moderating effect on the relationship between assessment self-regulatory mode and creative process engagement.From the perspective of motivation,the impact mechanism of self regulatory modes on creativity was revealed,providing reference for team to activate subordinates work motivation and enhance creativity.
